A nanny placement agency sells three things: recruiting reach (a pipeline of caregivers you would never find on your own), screening labor (interviews, references, background checks done before you meet anyone), and risk absorption (a replacement guarantee if the match fails). When the service is good, it compresses a six-week search into two and filters out the candidates who would have wasted your evenings. When it is bad, it is an expensive introduction service. What a reputable agency actually does

  • Interviews the family — a real intake about your children, schedule, duties, and culture. Agencies that skip this are matching résumés, not households.
  • Recruits and pre-screens caregivers — the long-standing industry baseline: a written application, an in-depth personal interview, verifiable childcare references, employment history verification, and current CPR/First Aid certification.
  • Runs background checks — criminal record searches (statewide or multi-state), sex-offender registry, driving record, and sometimes credit checks for live-in placements — always with the candidate's written consent.
  • Presents a short list — typically two to five genuinely qualified candidates, with their files. You interview and choose; reputable agencies never pressure the decision.
  • Supports the placement — helping negotiate the offer, providing a work agreement template, and checking in during the first weeks.

How the fees work

The traditional structure has barely changed in thirty years: a modest, often non-refundable application or registration fee when you engage the agency, and a placement fee due when you hire — historically a flat amount or a percentage of the nanny's first-year compensation. Part-time and temporary placements price lower; newborn-care specialists and household managers price higher. Three questions to ask about any fee schedule:

  • Exactly when is the placement fee earned — at hire, or after the guarantee period?
  • Is the application fee credited against the placement fee if you hire?
  • What happens to the fee if you withdraw mid-search?

One rule with no exceptions: reputable agencies charge families, never caregivers. An agency that charges nannies a placement fee is signaling exactly how it values the people it places — walk away, whichever side of the desk you are on.

The replacement guarantee — read it twice

The guarantee is the heart of the contract. Industry practice has ranged from 60–90 days for standard placements to a full year for premium live-in placements, with replacement (not refund) as the standard remedy: if the match fails for reasons other than your relocation, the agency provides a replacement candidate at no additional charge within the guarantee window. The details deserve a careful read: What counts as a qualifying failure? Is the remedy a replacement, a credit, or a partial refund? Does the clock restart with the replacement nanny? Get every answer in writing before paying anything.

Questions that separate good agencies from directories

  • How do you recruit, and how many candidates did you place last year?
  • May I see your screening checklist — and copies of the actual reference and background reports for any candidate you present?
  • What are your minimum experience standards? (The traditional bar: at least three years of professional childcare experience; see caregiver tiers.)
  • Do you belong to a professional body such as the International Nanny Association and follow its standards and ethics code?
  • Will you help with the legal side — the work agreement, and pointers on payroll and the obligations in IRS Publication 926? (Good agencies guide; none should replace your tax professional.)
  • References from two families you placed more than a year ago?

Agency or on your own?
